Most hiring decisions for frontline and operational roles are made on evidence that has little to do with the work itself: a résumé describing where someone has been, and a conversation about how they say they would behave. A job simulation replaces both with something more direct - a short, interactive scenario in which the candidate performs the actual tasks of the role while the platform records what they do.

This article explains the category as much as the product. It covers why paper-based screening struggles in high-volume hiring, what a simulation looks like on screen, how it differs from an AI interview, what candidates experience, and how responses are turned into a score you can act on.

Section 01 Why paper-based screening struggles

The difficulty is structural rather than a failing of any particular recruiter. Frontline and operational hiring runs at volume, on short timelines, using two instruments that were never well suited to the task.

A résumé records history, not capability

For professional roles with long, specialized career tracks, a résumé carries real information. For a warehouse operative, a front desk agent, or a care assistant, it carries much less. The same job title covers very different work at different employers, tenure reflects circumstance as much as competence, and the applicants most likely to be filtered out - those returning to work, changing sector, or writing in a second language - are frequently capable of doing the job well.

Interviews measure interview performance

An interview asks candidates to describe their own behavior, which makes it a test of recall, articulacy, and composure alongside whatever it was meant to assess. Those qualities matter in some roles and are largely irrelevant in others. At volume, interviews are also the most expensive stage in the process and the hardest to keep consistent across sites, shifts, and interviewers.

The consequence is that capability is discovered late

When screening cannot see the work, teams hire on proxies and find out how someone performs once they are already on shift. The costs of that appear as early attrition, repeated recruitment for the same position, supervisory time spent compensating, and pressure on the teams absorbing the gap. In high-volume environments these costs recur continuously rather than occasionally.

The alternative is to observe the work before hiring rather than after. That is the premise job simulations are built on, and it is not a new idea - structured work sample tests have been among the strongest predictors of job performance in the assessment literature for decades. What has changed is that they can now be delivered to thousands of candidates at once, on a phone, in minutes.

Section 02 What is a job simulation?

A TaTiO job simulation is a short, interactive scenario built from the everyday tasks of a specific role. Rather than answering questions about the work, the candidate performs it. A shift begins, situations arise, and the candidate has to respond to each one in turn.

They work with the same material a person in that position would encounter: a message from a supervisor, a stock report, a technical drawing, a customer standing in front of them. They decide what to address first, write or speak their response, and either notice the discrepancy in the document or do not.

Simulations run in a browser on a phone or a laptop. There is no software to install, no appointment to schedule, and no résumé required to begin.

A single step, as the candidate sees it

The example below is one step from a hotel front desk simulation. It is worth noting what is absent: nothing on the screen asks the candidate about themselves, their background, or their approach. Every element is a component of the shift.

The candidate is responding to the guest, not to a recruiter. What they say, what they offer, whether they acknowledge the people waiting, and whether they verify availability before making a promise all become part of the record. The step that follows depends on the choices made here.

Interactive by design

A simulation is something the candidate operates, not a form they fill in. Each step uses whichever interface best reproduces the real task, so the interaction itself mirrors the work:

  • Phone and messaging panels for calls, texts, and shift messages
  • Email interfaces for written correspondence with customers and colleagues
  • Documents, drawings, and images to read, interpret, and check for errors
  • Video for briefings and for customers or colleagues addressing the candidate directly
  • Selection and prioritization tasks for deciding what to handle, and in what order
  • Written and spoken responses in the candidate's own words
  • Tabbed and layered screens where information has to be located rather than handed over

The result is closer to a well-made interactive experience than to an assessment, and candidates respond to it accordingly: the format holds attention, and completion rates benefit. Simulations sit alongside the other screening tools in your process, and each answers a different question:

Skills tests and questionnaires establish what a candidate knows in the abstract.

These are complementary rather than competing. Application screening confirms eligibility; a simulation demonstrates capability, and does so before anyone commits an hour to an interview.

Section 03 Simulations and AI interviews

This distinction matters, and it is frequently overlooked. AI interviews and job simulations both use artificial intelligence, and both can replace an initial screening call. They are, however, different instruments that produce different kinds of evidence.

An AI interview asks the candidate about the work. A simulation asks the candidate to do it.

In summary

An AI interview indicates how effectively a candidate describes the work. A simulation indicates whether they can carry it out. Where a candidate has not held the title before, an interview has comparatively little to draw on - and a simulation remains able to give you a clear answer.

The two approaches are not mutually exclusive. Many teams run a simulation first to establish who can perform the role, then interview a shortlist to explore motivation, availability, and fit - matters a simulation is not designed to address.

Section 04 Why use a job simulation?

Assess performance rather than self-description

Interviews reward candidates who interview well. Résumés reward candidates who have already had access to the right roles. Neither closely resembles the work being hired for in a warehouse, a hotel, a ward, or on a shop floor.

A simulation removes the layer of self-description entirely. A candidate whose written application is unremarkable may handle a difficult guest with real skill, and that becomes visible within the first few minutes.

Bring evidence to the hiring decision

Shortlist discussions often come down to competing impressions: yours of a candidate, and the hiring manager's. A simulation replaces impressions with a common reference point - the same scenario, the same criteria, and the same scoring model applied to every applicant.

Each report sets out the prediction score, the candidate's strengths, the areas requiring development, and their performance relative to your Gold Standard: the benchmark derived from how your own strong performers handle the same tasks. That is a comparison you can present to an operations director with confidence.

Broaden the candidate pool without lowering the standard

High-volume hiring routinely loses people who would perform the role well but do not pass an initial filter - career changers, those returning to work after a break, candidates with non-linear histories, and applicants whose written English understates their ability. A simulation gives every applicant the same few minutes to demonstrate what they can do, and gives you documented grounds for advancing candidates you might previously have screened out.

Give candidates a realistic view of the role

A simulation works in both directions. Candidates complete it with a clear sense of what the job involves. Some will decide it is not for them, which is far less costly than discovering the same thing in week two, and those who continue arrive with accurate expectations.

Section 06 How a simulation is built

Simulations are not authored by the hiring team. Each one is built by TaTiO from the role as it exists at your organization, in four stages.

Share the role

Provide a job description, a competency framework, or an existing simulation you would like adapted. The more specific the tasks you describe, the more precisely the simulation will reflect the role.

Build the experience

TaTiO translates the role's requirements into a series of realistic scenarios organized around its core tasks - typically five per simulation. You review the draft and flag anything that does not reflect how the work is done at your sites.

Deploy at scale

Send candidates a link, include it in a campaign, or connect the simulation to your ATS so that it is issued automatically at the screening stage. It works on both mobile and desktop.

Review performance

Results are returned as prediction scores, skills snapshots, and reports, both for individual candidates and across the cohort.

Before you launch

Establishing a Gold Standard early is worth the effort. Asking a small group of current employees in the role to complete the simulation provides the benchmark against which every candidate is then measured, and grounds the scores in your organization's own standard of good work rather than a generic one. It is also the most effective way to make results credible to an operations team.

Section 07 What candidates experience

From the candidate's perspective, a simulation resembles a shift rather than an assessment.

Setting the scene. Candidates are told in plain language where they are, which role they are performing, and what is about to happen. Nothing is concealed and there is no element of trickery.

Working the shift. Situations arise and the candidate addresses them as the person in the role: taking the call, reading the message, deciding what to handle first, replying to the customer, identifying the discrepancy in the document. Each step is interactive, and the interface changes with the task - a phone panel for a call, an inbox for an email, a drawing to examine. None of it asks the candidate to talk about themselves.

Finishing. A typical experience takes around five minutes, with most falling between three and seven depending on the role. No preparation, camera setup, or scheduling is required.

Completion rates hold up well because the format is self-explanatory. Candidates understand immediately why they are being asked to do this, and many note that it is the first time an employer has shown them the job before asking them to commit to it.

Section 08 How simulations are scored

Every simulation is organized around the core tasks of the role - the small number of activities that distinguish someone likely to succeed in the position from someone likely to struggle. Each task carries its own criteria, against which candidate responses are assessed.

Choices, written answers, and spoken answers are each evaluated against the criteria defined for the relevant core task, on a consistent scale. Open responses are assessed on content and judgment - what the candidate did and why - rather than on accent, delivery, or appearance.

Task scores combine into a prediction score

Performance at task level is aggregated into a single job-fit prediction score, alongside measures of accuracy, speed, and quality of work.

Results are compared with your Gold Standard

The report positions each candidate against your benchmark and sets out their strengths and development areas, so you can see not only who scored highest but where each person would need support.

The model learns from your outcomes

As hiring and performance data returns from your side, the prediction model is refined against it. Accuracy improves for your specific roles the longer the program runs.
